Current corporate structures based on internationalisation and decentralisation are opposed to the nature of the most important resource: knowledge. The acquisition and exchange of (tacit) knowledge relies on interpersonal interactions and is thus time- and place-dependent. Given that the combination of heterogeneous knowledge stocks furthers innovation, organisations develop strategies to ensure the transfer of knowledge. To enable intra-organisational knowledge flows spatial mobility at the workplace affects a wide range of employees. The study examines in which ways spatially mobile employees, i.e. expatriates, contribute to those knowledge flows. The study of ego networks reveals not only social dynamics of knowledge transfer, but the geographical framework allows to discuss knowledge flows from a spatial perspective. On the one hand, the empirical results confirm their knowledge transfer function. On the other hand, the relational geographical perspective reveals that expatriates do not represent a homogeneous group, but their roles in the knowledge transfer process, the geographical reach of their networks and their knowledge resources depend on job-, knowledge-, individual- and space-related factors.

Companies that have moved their operations from the United States to other countries have forced top management to rely on their managers for leading overseas assignments. However, the success rate of expatriate managers is low and is a concern for top management in corporations. The purpose of this phenomenological study was to explore the shared lived experiences of 20 expatriate managers to identify methods which may improve the success rates of expatriate managers asked to participate in overseas assignments. Social learning, cultural shock, and experiential learning were used to support the conceptual framework linking how cross-cultural training, adaptation, problems, and knowledge acquisition may explain expatriate manager success. Data were collected through an interview process and were coded to identify themes. Emergent themes included cross-cultural training, effective tools for managing cross-cultural teams, and challenges of managing cross-cultural teams. The results of the study indicated that, for these 20 expatriate managers, cross cultural training was essential in improving their skills and effectiveness. Findings showed that cross-cultural training provided tools to improve communication, overall leadership, adaptation, understanding of the new culture, and increased collaboration when managing cross-cultural teams. U.S. organizations may benefit from these results by implementing best practice cross-cultural training programs for future expatriate managers. The findings contribute to positive social change by providing guidance that could improve the success rates of future expatriate managers during oversea assignments.

This paper proposes a methodology for governing expatriate assignments in the context of corporate-level objectives.The approach taken is to envisage expatriate managerial assignments within the theoretical framework of agency theory and the knowledge-based view of the firm. The paper begins with the view that knowledge acquisition and integration is a primary goal for most expatriate assignments. The relationship between expatriate managers and multinational corporation (MNC) headquarters from an agency perspective are considered and the notion of a 'knowledge contract' as a means of governing that relationship is discussed. Four corporate-level international strategies available to MNCs (global, international, transnational, and multidomestic) are then examined and the extent of agency problems under each strategy is discussed. The paper makes specific predictions about the type of knowledge contract that is most likely to address agency problems for each corporate strategy. This research extends agency theory by introducing the knowledge contract as a means of managing agency concerns. This offers a broader range of contract alternatives, moving researchers beyond traditional agency theoretic prescriptions. The research also contributes to the literature on expatriate management by integrating assignment success with research on corporate-level international strategy. Few authors have recognized organizational strategy as an important unit of study in international human resource management. Doing so, however, has yielded a unique set of contingency relationships that would otherwise be obscured.
