This report describes the effectiveness of observed measures of general and specific for the prediction of training success. Scores on the Armed Service Vocational Aptitude Battery (ASVAB) were used to estimate the general ad specific components of abilities for recruits in 125 military occupations across the four U.S. Armed Services. The results of this study replicated and extended the results of earlier investigations using Principal Components analysis of observed ASVAB scores. These studies indicated that psychometric general ability 'g' is usually the best predictor of training success as measured by final technical school grade and Skill Qualification Test scores for the sample of military occupations used in this study. However, measures for specific ability resulted in significant increments to validity for 118 of the 125 military occupations examined. For this sample of military jobs, some situational specificity was found; thus, continued use of measures of specific abilities appears warranted. Keywords: Intelligence tests, Prediction, Job training recruits, Mental ability, Aptitude tests, Personnel selection.

Beginning in the early 1980s and continuing through the middle 1990s, the U.S. Army Research Institute for the Behavioral and Social Sciences (ARI) sponsored a comprehensive research and development program to evaluate and enhance the Army's personnel selection and classification procedures. This was a set of interrelated efforts, collectively known as Project A. Project A had a number of basic and applied research objectives pertaining to selection and classification decision making. It focused on the entire selection and classification system for Army enlisted personnel and addressed research questions that can be generalized to other personnel systems. It involved the development and evaluation of a comprehensive array of predictor and criterion measures using samples of tens of thousands of individuals in a broad range of jobs. The research included a longitudinal sample--from which data were collected at organizational entry--following training, after 1-2 years on the job and after 3-4 years on the job. This book provides a concise and readable description of the entire Project A research program. The editors share the problems, strategies, experiences, findings, lessons learned, and some of the excitement that resulted from conducting the type of project that comes along once in a lifetime for an industrial/organizational psychologist. This book is of interest to industrial/organizational psychologists, including experienced researchers, consultants, graduate students, and anyone interested in personnel selection and classification research.

This study was conducted to investigate the efficacy of selection procedures associated with the Armed Services Vocational Aptitude Battery (ASVAB). The main hypothesis tested was whether the Armed Forces Qualifying Test (AFQT), an ASVAB subtest composite, is a valid predictor of training success. Subhypotheses investigated whether the AFQT is a more valid predictor of training success than the individual career-specific selector composites. A final hypothesis dealt with the expectation that the AFQT would show a larger improvement in validities for women than for men. It was expected that the AFQT would demonstrate validities at least as high as the selector composites, due to the moderating effects of general cognitive ability. Keywords: Aptitude tests, Personnel selection, Gender differences, Theses. (sdw).
